The Impact of Emotional Labor Strategies on Affective Commitment among Special Education Teachers : The Mediating Role of Emotional Exhaustion and the Moderating Role of Psychological Capital

Abstract:To explore the internal mechanism of how emotional labor strategies affect affctive commitment among special education teachers,a questionnaire survey was conducted among 66O special education teachers using scales for emotional labor strategies,psychological capital,emotional exhaustion,and afective commitment.The findings revealed that:1)Surface acting negatively predicts afective commitment,while natural acting and deep acting positively predictaffctive commitment;2)Emotional exhaustion partially mediates the relationship between emotional labor strategiesand affctivecommitment;3)Psychological capital moderates the relationship between emotional labor strategies and emotional exhaustion,such that with an increase in special education teachers’ psychological capital,the effects of surface acting,natural acting,and deep acting on emotional exhaustion become more pronounced. This study sheds light on the underlying mechanisms of how emotional labor strategies influence afective commitment among special education teachers and offers important implications and guidance for enhancing their affective commitment.
